When custom HRM software makes sense

HR platforms such as BambooHR, Rippling or Workday serve many companies well. Custom HR software makes sense when your workforce or processes are unusual — shift-based or field staff, multiple countries with different rules, union agreements, complex approval chains or deep integration with operations systems — or when per-employee subscription costs become significant at scale.

Problems we solve

  • Leave and attendance tracked in spreadsheets
  • Onboarding checklists lost in email
  • No self-service for payslips, documents or personal details
  • Performance reviews on paper or scattered forms
  • HR data disconnected from payroll and scheduling

Headcount, turnover, absence and compliance reports.

Privacy and access control

HR systems hold some of the most sensitive data in any organisation. We design strict role-based access — employees see their own data, managers see their teams, HR sees what their role requires — with field-level controls for salary and medical information, encryption, audit logs and retention policies that support privacy regulations.

Frontline and shift workers

Many HR tools are designed for desk workers. If your people work in shops, warehouses, sites or on the road, we design mobile-first experiences: clocking in with location or QR codes, shift swaps, leave requests and announcements from a phone, in the languages your workforce speaks.

The employee lifecycle, end to end

  1. Recruit

Job requisitions, applicant tracking and interview scheduling.

  2. Onboard

Digital forms, document collection, equipment and account requests, first-week checklists.

  3. Manage

Records, time off, attendance, performance reviews and goals.

  4. Develop

Training records, certifications and career paths.

  5. Offboard

Exit checklists, access removal and final documentation.

Few companies need custom software for every stage. We usually build the stages where your process is unusual and integrate with proven tools for the rest.

Handling employee data responsibly

  • Role-based access so managers see only their teams and HR sees sensitive fields
  • Field-level protection for identification, bank and medical information
  • Configurable retention rules for former employees and candidates
  • Employee self-service to view and correct their own records
  • Audit trail of who viewed or changed sensitive data

Integrations that remove double entry

HR data feeds many other systems. Typical integrations include payroll, identity providers for automatic account creation and removal, accounting for cost allocation, and time-tracking or scheduling tools. See payroll software development and identity & access management.

Self-service that reduces HR workload

A large share of HR team time goes on routine requests: leave balances, payslip copies, employment letters, address changes and policy questions. Employee and manager self-service removes most of these. Employees request leave and see balances on their phones, download documents and update personal details with approval where needed. Managers approve requests, see team calendars and complete reviews in the same place. HR keeps control through approval rules and audit logs while spending more time on hiring, development and employee relations.

Mobile-friendly design matters here — many employees, especially in operational roles, do not sit at a desk.

Questions to answer before you start

HR processes touch every employee, so clarity before building avoids rework:

  • Which HR tasks consume the most time today?
  • Which systems must HR data flow into — payroll, identity, accounting?
  • Which locations or countries with different policies must be supported?
  • Who approves leave, changes and reviews, and with what delegation rules?

HR modules and when to build them

A complete HR system covers many modules, but few organisations need to build all of them. We usually recommend building the modules that reflect how your organisation is different and integrating with proven products for the rest.

Module Often bought Often built custom
Core employee records HRIS products When data model or structure is unusual
Recruitment Applicant tracking systems High-volume or specialised hiring flows
Onboarding HRIS add-ons Complex, multi-site or regulated onboarding
Time and attendance Specialist time tools Shift patterns, unions or field work rules
Performance and goals Talent platforms Custom review models and competencies
Learning LMS products Industry-specific certifications and training records

Onboarding workflow example

Onboarding shows how custom HR software saves time. A single hire can involve HR, IT, the line manager, facilities and payroll. Without a system, each step lives in someone’s inbox.

  1. Offer accepted

The new hire record is created and personal details are collected through a secure form.

  2. Tasks created

IT receives equipment and account requests; facilities prepares access; payroll receives bank and tax details.

  3. Documents signed

Contract, policies and handbooks are signed electronically and filed against the employee.

  4. First week

The new hire sees a checklist, required training and introductions; the manager sees progress.

  5. Probation review

Reminders prompt the manager to complete the review on time.

Reporting HR teams need

  • Headcount by department, location and employment type
  • Joiners, leavers and turnover over time
  • Absence and leave balances
  • Training completion and certifications due to expire
  • Open requisitions and time to hire

Reports respect the same permission rules as the rest of the system, so managers see only their own teams and sensitive fields stay restricted.

Implementation pitfalls

  • Migrating employee data without cleaning duplicates and inconsistent job titles
  • Designing for HR staff only and forgetting managers and employees
  • Leaving leave rules and approval chains undocumented until build time
  • Building payroll calculations in-house when a provider already handles them
  • Granting broad access to salary and personal data by default

Questions to ask before you start

  • Which HR tasks consume the most time today?
  • Which systems already hold employee data, and which one should be the source of truth?
  • How many locations, countries and employment types must the system support?
  • Who will own the system day to day after launch?

HR software often connects to payroll software and learning management systems.

Leave and absence management

Leave is one of the most frequent HR transactions and one of the easiest to get wrong. Rules differ by contract, location and length of service, and they change over time.

  • Accrual policies per employee group, including carry-over limits and pro-rating for part-time staff.
  • Approval chains that route requests to the right manager and a deputy when they are away.
  • Team calendars showing who is off, so managers approve requests with full visibility.
  • Public holiday calendars for each location.
  • Payroll export of unpaid leave and absences so pay is correct first time.

We model leave rules as configuration rather than code where possible, so HR can update policies without a development cycle.

Measuring success

  • Time from offer accepted to fully equipped first day
  • HR requests handled through self-service rather than email
  • Accuracy of employee records compared with payroll
  • Manager completion rates for reviews and approvals
  • Time HR spends producing monthly reports

We agree these measures before the build so the first release can be judged on outcomes, not just features.

Offboarding done properly

Leavers create as much risk as joiners. An offboarding workflow revokes system access on the last day, recovers equipment, triggers final pay calculations, schedules an exit interview and archives the employee file according to your retention rules. Each task has an owner and a deadline, so nothing depends on someone remembering.
